PART ONE Research Questions How the company will fulfill the needs of the employees? What are the needs that employees want to be fulfilled? What kind of Challenges Company is facing in fulfilling the needs of the employees? What are the strengths of the company related to the employees? How company will improve in order to satisfy the needs of the employees?
The Case ABC Construction is one of the India’s largest construction and manufacturing company in private sector. The company is having headquarter in Mumbai .It’s operations are also located across the globe. Due to changing market aspects the company has introduced multiple businesses as independent companies. The Current chairman of the company was acting as CEO and managing director of the ABC Constructions but after the annual general meeting held in March 2012 the role of managing director and CEO was taken away from the chairman. A new member from the board of directors was appointed as new managing director and CEO of the company from April 1, 2012.He will be looking after the businesses of the company however, the executive chairman will look after the portfolio, develop leadership in the teams, train the future leaders and will be responsible for the management of the company. The company was having diversified skilled workers but the revenues of the company are going low. The Construction Division is one of the important divisions in adding the highest revenue in the company and adding the highest share in total income. Construction division had been the largest contributor to the top line growth of the company. This division is the focus of this case study. The construction division of ABC Ltd is located in Chennai. It is considered as India’s largest construction company. The company recruits approximately 33million people, having expertise and wide range of experience. The major problems were faced by the company when there was
change in the management as old employees of the company were not familiar with the new cultural shift and new management style nor they were happy with this change on the other hand the company decided to change the environment of the company to face the competitive environment and challenges from the market .Moreover, Being a construction company it is very important yet challenging for the company to attract and gather younger talented employees as the company is looking for experienced and young talented workforce who are up to date with the market trends . Furthermore, it has always been observed that employees seek for better salary packages so employee retention was another challenge for the company to keep employee retain and fulfill their needs as talented employees add value to the work and performance. Employees easily switch the jobs so to employee satisfaction was an important challenge for the company. This case study is based upon the problems and issues of the people working at the different levels in the company as the company is dealing with lower, middle and upper management .the focus of the study is to identify the problems and discuss it with the top management in order to get the desired solutions for the employees and how company deal with the challenges regarding employee job satisfaction.
Data Collection Tool As the case is based upon the employee needs and the challenges faced by the company to take measures to fulfill the needs of the employees and to discuss the strength of the company with respect to the employees .The case is totally based upon the internal responses. Interview with top management and survey from the lower management including the staff and employees based survey has been observed. The secondary source of data has also been used in the case by relating the employee problems and company’s strengths with the data available in the public. Solution To overcome the challenges of the company and to obtain employee satisfaction ABC Construction started to develop the alternatives of the problems the company was facing one of them was introduction of SAP ERP Human Capital management solution. This software worked for the betterment of the HR System as it reduced the time of appraisals it also worked on the transparency in the appraisal and compensation process. This software also worked as the bridge to HR and line managers, reports were quickly generated and each employee has their portal and was being evaluated according to their performance. The company also reduced the processing time for leave and vacation administration. The training of the employees was given keen
attention to ensure that they don’t have any kind of problem in understanding the work and culture of the company. Secondly, employee compensation levels were increased little bit moreover employee ownership was introduced in the company by issuing the stock option so employees can work independently and to gain the loyalty of the employees which was also beneficial for the company. Furthermore, employees were also given quicker promotions if they were working better than others they were promoted. However, those employees who were not performing well they remain at zero with no promotion or reward so they can learn and can achieve by working hard in the open environment where the mistakes were ignored to maintain and build the healthy working environment. Continuous trainings, assessment programs and selflearning options were provided to the employees to remain up to date with new technological trends and to polish the skills of the employees. Moreover, recreational and educational facilities to the children of the employees are also given to keep employee motivated and satisfied. The major concern was that the most of the workforce was working on the site where health and safety was important factor employee were given health and medical facilities accommodation and special training regarding the onsite working environment. Findings Construction companies should take proper initiatives to attract the young talent and keep them motivated by giving monitory and non-monitory rewards and better compensation packages.
Companies should focus on Employee needs. Companies must find out the better solutions for the employee’s problems. Companies should act smartly in facing the challenges and must solve them intelligently. Employees must be the top priority of the company in order to achieve better performance.
Recommendation The company in future is willing to work on the succession planning by having a great leadership within the organization. Moreover; the CEO stated that in future company can move towards success if the people itself want to change and adopt the change for the betterment and success of the company. Additionally, company also need to work on the salary packages and make it compatible to market salary packages being offered furthermore company must get feedback from the employees in order to sustain job satisfaction and to see how much the employees are satisfied .
PART TWO Introduction The purpose of this study is to determine factors which help in improving job satisfaction of employees and does empowerment increases or decreases job satisfaction and performance of employees. There are other factors which have been studied that affects job satisfaction of employees and researches show that unsatisfied employees cannot perform well and making them under power can decrease their performance as well. This case study will focus on the HR policy that is to provide empowerment to employees in country’s IT industry so that managers will be able to focus on factors from which they can empower their employees to make them more satisfied with their jobs to increase their job performance which will directly increase the overall performance of organization. Research Problem In this era of businesses, every organization is now focusing and giving priority to their employees and making efforts to make them more satisfied with their jobs. If organizations want to get more success and become more productive in this era then they should give their attention to their human resource. Organizations should focus on empowerment effectiveness and more studies should be conducted of the effectiveness of empowerment on employee’s job satisfaction .Purpose of this study is to identify that how empowerment can contribute in satisfying employees and how it can make them more effective and productive to help and increase the overall performance of organizations and make them more loyal and attached to their organizations. Research Question 1. To find out impact of empowerment on employees job satisfaction 2. To identify effect of job satisfaction on employee's organizational performance 3. How empowerment effects the job satisfaction of employees? 4. How Job satisfaction of employees can affect the performance of the organization?
The Case Empowerment can be divided into two sub parts, one is behavioral and other is psychological and they both have a great impact on employee’s job satisfaction. Empowerment can increase the performance of an individual employee which directly affects organizational performance and turnover as well. Empowerment can make an employee loyal with his organization and reduce his work stress although it helps in motivating him to achieve tasks and generates their interest in performance of organization.IT industry in Pakistan are prospering and also recruit huge number of employees but employees easily switch their jobs and their attitude to work is never satisfied. Empowerment is main issue in the IT Industry as Pakistan is moving towards the growth and IT Industries are contributing and playing leading role in the growth. Method of Data Collection The case research utilized qualitative research methodology. The instrument used to collect data can be semi structured interview in which few executive management people will be interviewed along with the survey which will be conducted for the responses of the employees. Few questions for semi structured interview can be “What does empowerment refers to?, How can empowerment be categorized?”, “Why empowering employees has become much important now days?” ,“Does organizational Empowerment effect employee job satisfaction?” Further we will have questions on “Job satisfaction” and “organizational performance Data Analysis Interviews will be transcribed for making that more reliable and checking its reliability, we can do memoing first of our transcribed interview and then we will develop initial codes, after that we will compress those codes into focused and selective codes and then make them rated by different raters to check their reliability. Reliability of our interview and probing questions will also be checked by one expert. Furthermore, we will find out the themes from the interview to represent the solution of the case. Solution Human Resource is the backbone of any organization and employee job satisfaction can impact the job performance which will directly impact the growth of the company. IT industries in
Pakistan are growing rapidly and there is lot of competition so to achieve a competitive edge IT Industries must focus on empowering employees so that they can learn and solve problems which will create sense of responsibility and power within the employees that will lead to employee job satisfaction and will impact organizational performance in positive way. Findings Giving empowerment to employees can reduce their level of stress and increase their level of interest in their job and tasks. Motivation is required to complete tasks and responsibilities that is why organizations are focusing on factors that can motivate employees in which empowerment is having most of the attention because empowerment is considered as a tool which can motivate employees for their work .Organizations want their employees to sustain their jobs and decrease the chances of their job switching and for this particular reason organization are now started focusing on satisfaction of employees as they started giving them power and authorities of taking decisions just to increase their job satisfaction. Recommendation Because of the ongoing impact of empowerment on employee’s job satisfaction and impact of job satisfaction on organizational performance, the practice of empowering employees is highly recommended to help business organizations to improve their employee’s job satisfaction and their performance to increase their productivity. Under powering employees can disturb and decrease their job satisfaction and can make them switch their organizations which can lead organizational performance downwards this is why organizations should focus and emphasize on empowering employees to make them satisfied with their jobs which will improve performance of organizations that will make employees loyal to their jobs and reduce their chances of switching organization as well as increase their individual performance.
